Welcome to our HR insights

magazine for HR Professionals

Welcome to our quarterly HR magazine with insights from HR

professionals in Dorset and Hampshire.

Headline findings over 2018* have revealed that many HR professionals believe leaders in their organisation don’t have the behaviours and skills needed to get the best from their people. Their technical, financial and operational competence is high, but many leaders are deemed ineffective at performance management, people management and developing people.

With this in mind, this quarter we are discussing how to get the most out

of coaching within your organisation and how it can really transform your success, and get the best out of your people. We explore why creativity and innovation in the workplace is so important, top benefits of HR analytics and how to get started, and we touch on team building and incentives and how they can make a massive impact on your business.

We also have details about our latest HR seminars as we move toward the end of summer 2018. If you would like to be involved in our next issue of HR Insights, we would love to hear from you, give us a call on 01202 233777.

“It couldn’t be a better time to find a new role, we have seen a 12% rise in Permanent job placements since this time last year. We continually keep track of industry trends to help us prepare for the changes that lie ahead and it’s exciting to see such buoyancy in the industry which we predict is only set to continue”.

The increase we have seen in job-seekers successfully placed into new roles compared to a year ago also shows a growing demand from local employers for additional staff to support their business plans for the remainder of 2018 and into 2019. The quality of candidates that employers are looking for still remains as high. Companies are no longer focused on just providing a good salary, recognising that employees value flexibility, benefits and opportunities to progress and shape a successful career is just as important for attracting and retaining the best talent.

We are still finding that increasing numbers of companies are choosing to work in partnership with a recruitment consultancy to help them find not only the best talent to hire, but also the best fit for their company culture.”

It’s a positive picture for job seekers and employers this year in the South West. Contact us today to see what your next rewarding career move could look like for 2018 and how we can help you secure it. Bournemouth - 01202 233777 or Southampton 02380 173655

Bond Williams on Gender pay split

With the Gender pay gap a hot topic at present, we looked into our figures and have found from our most recent permanent placements that:

• 114 (45%) were Male (average salary offered from clients £28,611)• 139 (55%) were Female (average salary offered from clients £23,598)

In the IT space:

Of the above 253 perm placements 67 were in the IT/digital space:

• 9 Female (15.5%) - average salary offered from clients £39,500• 58 Male (84.5%) - average salary offered from clients £32,177

So although there were fewer women in IT jobs they were taking higer-paid more senior roles compared to their male counterparts.

In temporary recruitment, placements are still predominantly female with a 64%/36% split, female to male on placements this year to date.

Robert Bond, Director at Bond Williams Professional Recruitment comments on the positive outlook for jobs and companies hiring in the area.

Why We Need Creativity and

Innovation in the

Workplace

With workplaces needing to cut costs and often cut headcount, people need to think differently – and that means getting creative like never before.

Challenge yourself and your business today. Think

big and think differently…the world is changing and we all need to change with it or get left behind.

Search Facebook for ‘Right Trax Learning & Development’ to join our private group for support

with your personal and professional development, or find us at www.righttraxtraining.co.uk.

With the majority of organisations needing to become more efficient and ultimately do more with less, many rush into this without revising old ways of working. This in turn often leads to stressed employees, unhappy customers and a wholly unhappy place to

be. We’ve seen many high profile cases of companies going into or almost going into liquidation (Maplin, Toys R Us, BHS and the list goes on), proving that now more than ever, businesses must keep up to date with changing trends and constantly challenge the way

things are done to not only stay current, but profitable too.

So how often do we actually stop to think about how to challenge old ways of doing things? We are all

guilty of complaining about there not being enough

hours in the day; never enough time to do what is required of us just to keep our heads above water, so the easiest option is of course to just do what we’ve always done. Getting creative doesn’t have to take a lot of time, it’s simply about considering other ways of doing things. Sure, it might be that once you have considered other options that the best solution is what you would have done anyway, but if you don’t go through the process you’ll never know.

Many people consider themselves uncreative. This can trace right back to childhood, when we were told we couldn’t draw, or our talents lay elsewhere.

Or perhaps as adulthood loomed we put away

those childish things and grew up, considering a

sensible job, paying the bills and other such commitments as the final nails in our creative coffin. If this sounds like you, consider two things:

1. When was the last time you did something seriously creative? Either at work or at home, it doesn’t matter. If you struggle to think of something then it’s not surprising that you feel uncreative. Creativity is like a muscle, it needs constant exercise or else it withers away.

Classical pianists don’t just become great at playing the piano overnight, it takes constant time and focus.

2. Don’t be tempted to think of creativity as blue sky and beanbags. It’s easy for us to think about what creativity looks like outside of work, however when it comes to work creativity can take many forms. We each have our own unique preferenc-es when it comes to getting the creative juices flowing. Some people will prefer to think through options themselves whilst others will thrive on the energy of a group discussion. You may also prefer

structured and methodical ways of coming up with

new ideas or more abstract methods. Either way it’s important to identify your own preferred approach, so take some time to identify this.

The Government has recently published its White Paper titled ‘The Future Relationship between the United Kingdom and the European Union’.Paragraph 123 states a proposal that there be no regression in employment laws.

That means that no EU based laws will be repealed.

Therefore TUPE, the Working Time Regulations, collective consultation requirements and much of our discrimination legislation will not be amended when we leave the EU.

Areas of change post-Brexit

It is commonly thought within the employment sector of the legal profession that there will be three areas of

change post-Brexit:

• Relaxation of the restrictions on harmonising terms and conditions following TUPE;

• Relaxation of collective consultation

requirements in redundancy situations; and

• Much of the Working Time Regulations.

HR Management and Beyond:

How Coaching can transform your

leadership and your life

When I was told early in my career that I wasn’t capable enough, commercial enough or have enough gravitas to make it to HR management level, it was such a knock and I didn’t know which way to turn.

This came from a person I admired; an example of where I wanted to get to in my career, but they didn’t believe in me. Looking back now, I realise this was one person’s opinion and I simply had to believe in myself – and when I did, this was the turning point in my career. I made it to HR management and beyond and now, as Executive Director – People & Culture, and a Certified Coach, I combine my leadership role with coaching new and aspiring leaders, helping them to achieve their ambitions.

If any of this resonates with you, then read on. By sharing my own experiences, I can hopefully show you how coaching can transformed both your personal outlook and professional journey to leadership success.

Transform your leadership journey

In any standard leadership course, you may learn the practical skills that are seen to be the basis of any effective leader. Coaching, however, is personally tailored and transformational, allowing you to really explore how you want to lead, the impact you want to have and the results you want to see, all in real time and real context.

Having a coach gave me the focus and belief to really go for it, to think bigger and achieve more than I thought possible. To go for Chartered Fellowship rather than to become Chartered; to speak up and tell my CEO ‘I’d love to be involved’ when he talked about HR having a seat at the Executive table. Sure, I might have achieved these things eventually, but with coaching, I have seen results that are aligned with what I truly want for myself and much faster. In coaching you have the space and time to reflect on situations, explore different perspectives and make decisions that are meaningful and move you closer to your goals.

I am not going to lie; training as a coach was tough and took me on my own journey of self-development. I struggled with having to show vulnerability, fear and emotion so publicly, rather than presenting my usual poised and together version of myself. There were so many moments during my training where I wanted the ground to swallow me up, but I stuck with it. It was unlike anything I had ever done before but it was a real learning curve and a great experience.

Self-belief is the key to leadership success

The leadership environment is evolving and is no longer determined by your status, but your ability to create and share ideas and connect with others in your own unique way. It’s far more emotionally driven than ever before and this was confirmed at the HRD Summit in Birmingham earlier this year. There was a clear shift towards the importance of employee experience, connection with the purpose of an organisation and leadership focused on individuality.

- By Rebecca Gilbert (Chartered FCIPD, CPCC)

Page 11: leadership and your life… - Bond Williams...the workplace Chris Mooney from Right Trax Training on how to think big and think differently to challenge yourself and your business

This was inspiring for me to hear, because if I had learnt anything about being a great leader from coaching, it was to be yourself and speak up.

There is this misconception that leaders shouldn’t allow people to see you for who you are or reveal your vulnerabilities, but I don’t think that is right.

In December 2017 I did a ‘Big Interview’ with a local recruiting firm. I was asked what advice I would give to my 20-year-old self? I said: “Be yourself”. Sometimes it’s easy to feel like you need to be someone else to get a promotion or take that next step, but you should be yourself because that is good enough.

You also need to speak up, and at first, it takes courage to speak up and put your opinion or ideas forward, but it’s much easier to say what you believe rather than trying to second guess what you think other people might want you to say. You earn far more respect if you speak up and own it, or even to say nothing rather than contribute for the sake of it. Diversity is part of what makes a healthy leadership team and difference of opinion and challenge are not things to be afraid of.

The first time I had to make a stand for what I believed in, it was scary, but I knew I had the best interests of the company at heart and it was the right thing to do. After all, it was my job to stand up for what I thought was right. I have gone from knowing HR process and employment law to knowing my own mind. It has been quite a shift, and a powerful one at that.

Where do you feel the need to make a stand for what you believe in? What gets in the way? What would it be like to speak your mind and really own it?

Transform YOUR leadership

So, what’s next for you? What would transform your leadership or help you get to that next leadership level in your career?

Rebecca Gilbert (Chartered FCIPD, CPCC)

Coaching taught that the only way to successfully lead is as yourself. Bringing your unique character

and personality is what makes your approach authentic and genuine and allows you to truly connect with people. Otherwise, we end up as

what I like to call ‘cookie cutter leaders’ -produced replications of one another and lacking any distinguishing characteristics.

What do you want to be known for?

“Employee Engagement Surveys are the business equivalent of giving the prisoners in a penitentiary a survey to complete once a year and slide through the bars of their cells. The survey process cements an unequal power relationship.”This is what Liz Ryan, Founder and CEO of Human Workplace and Author of ‘Reinvention Roadmap’ wrote a little over two years ago. Since then, some would say that employee engagement has moved on in leaps and bounds, although others may disagree. What’s certain, however, is that employee engagement is big business – and one that is no longer immune to the power of data analytics. Indeed, a whole industry around ‘HR analytics’ has popped up with Bernard Marr, best-selling business author and keynote speaker, having recently written a book on the subject (‘Data-Driven HR: How to Use Analytics and Metrics to Drive Performance’) and companies such as LinkedIn, SAP and even the CIPD are acknowledging its ability to gain insights into policies and practices.

So what exactly are the benefits of HR or People Analytics and how do you go about taking advantage of them?

Happier, more valued and loyal employees

With the right type of insight based on data analytics, everything from payroll policies to healthcare and pension plans can be optimised. Benefits and perks such as retail discounts and automatic scheme enrolments have fast become the norm. But with analytics, these can be further monitored and improved to really make employees feel valued and to even in-crease productivity. All of which forms the basis for increased employee engagement and lower employee churn.

Improved employee insights

HR analytics can help companies look at an employee’s working life by tracking, sharing and analysing performance related data. All without the bias that can often occur when this is being done manually. In addition, analytics software can run across huge datasets, so you’ll get the insights much more quickly than if an actual person was trawling through it all and trying to identify patterns.

Better hiring decisions

HR analytics really comes into its own when it comes to hiring and making choices based on historical data. For example, analytics can look at the backgrounds of people you have hired successfully, and match those with candidates you’re now considering. Certain machine learning techniques can even allow you to scan resumes, applications and social media profiles – all removing the amount of time you need to spend sifting through applications.

And what about how you get started with HR Analytics? Where’s the best place to go for advice?

Well, a number of sites offering advice are available. If you’re just starting to get into the whole topic and want to find out what’s trending, then this blog by Analytics in HR is a great starting point. It’s packed with useful information, including the ability to browse accredited courses. Of course, the CIPD is a useful source of materials too.

Then when you’re ready to start discussing options, why not get in touch with the team at Polymatica, especially if you don’t have data analyst resource and need a solution that ordinary business users can access and use easily.

The importance of incentives &

team building at work

On Saturday 11th August, the Bond Williams Team enjoyed a

day at Ascot races together to celebrate their success of the

last three months. The ‘top achievers’, those who could make it during the busy holiday period were invited to the event

after an outstanding performance during the quarter. Each quarter, members of the team can take part in an incentive day, chosen by the directors, including days out at the races,

activity centres, race track days, gin factory tours, yacht charters and jet ski safari days and much more!

Incentive days and team building days like these help to foster more open communication within companies.

This goes a long way in improving professional relations, understanding and co-operation within teams, quality of work being done and of course an extra dose of motivation, giving teams something to work towards with a shared outcome of being able to celebrate success and hard work, together.

Here are some of the key ways that by working towards regular team incentives you can make a successful impact on your business:

Accountability – When teams commit to a clear plan of action and designate their area of expertise to fulfil their role to their best ability this adds positively and generally enhances productivity for the good of the team. It also allows the most focused and driven individuals to call their peers on actions and behaviours, making them accountable to the team, and if they are not pulling their weight the team can help strengthen individuals to rectify the situation, hopefully without conflict.

Commitment – Team members need to commit to decisions, plans, ideas and agreed schedules and deadlines,

this then creates an environment where contentment and structure prevails. Lack of direction and commitment can make employees, particularly star employees, disgruntled.

Trust – Just like any great relationship, trust is of paramount importance. When team members are reluctant to be vulnerable with one another they are also unwilling to admit their mistakes, weaknesses or needs for help. Without a certain comfort level among team members, a foundation of trust is impossible. So good open discussion is necessary on a daily basis so each individual keeps to their word and to the plan in hand.

Communication – Keeping the airwaves open is vital to keeping a project on track and explaining thoughts clearly and openly, so each individual player can feel comfortable to express themselves within the group. Communicating within a successful team enables everyone to transfer knowledge, understand the work, provide feedback and brainstorm, ultimately making instruction and process easier for each individual.

Attention to detail – Team members naturally tend to put their own needs (ego, career development, recognition, etc.) ahead of the collective goals of the team when individuals aren’t held accountable. For a team to truly reach significant achievement, the details need to be adhered to from everyone involved with a joint interest so nothing is missed, egos can be satisfied collectively too.

Page 15: leadership and your life… - Bond Williams...the workplace Chris Mooney from Right Trax Training on how to think big and think differently to challenge yourself and your business

In light of the important contribution made by small and medium enterprises to the on-going economic recovery in England/UK, it is clear that innovative and good quality leadership has never been more valuable, but what does it mean to be a successful leader? Whether a leader of a business team, a sports team or a family, it is essential to have an attitude of believing the best in others. A good leader will take the initiative, developing others, inspiring and motivating, and pursuing their own development along the way.

When working with people, this is a critical concept to embrace. When you express a lack of confidence in someone, it is returned with mediocrity. However, if you demonstrate your belief in them and expect them to do well, research has shown that they will live up to that expectation.

By openly giving ample positive comments, experiences and expressions, you can make your team feel that they can build on your belief, allowing them the freedom to go beyond expectation in some cases.

With this belief in mind, we also need to reach out to employees early or mid-career to learn more about potential inhibitors and career development needs and desires. Facilitating this is how we ensure we build a diverse leadership pipeline for the future, always evolving and developing as our teams evolve.

As leaders in organisations look hard to find the talent, businesses will need to achieve exceptional results, showing impressive leadership ability that others can feed off. Leadership skills are strongly correlated to organisational success factors such as retaining talent, customer satisfaction, employee engagement and profitability, so make leadership paramount to your business and recruitment strategy today.

What is NLP?

Dee Clayton: NLP Trainer and Multi-Award Winning Businesswoman takes us through the basics and how to get started, with information about her upcoming course: Applied NLP in business certificate.

Neuro Linguistic Programming (NLP) is a collection of techniques that enable you to use your brain in a more helpful way to help yourself and those around you. It is an ever more popular technique but it may not be easy for time-pressured professionals to keep up with because firstly, there are hundreds of different courses and trainers to choose to learn from, secondly the elements of NLP are constantly developing and thirdly NLP has plenty of not so helpful acronyms and terminology!

This workshop is perfect for curious “NLP newbies” and practitioners who fancy a refresh and for curious Simply Amazing Training potential licensees. The aim is to cut through the NLP clutter, answer your NLP questions and give you a solid grounding in some of the best and most effective techniques you can use in business.

Across 6 days (three Fridays/Saturdays) you’ll learn:

How to improve all your communications - How to understand yourself and others, how the Communication Model works and how to adapt your approach to experience more success. We’ll also cover building rapport to reduce misunderstandings and work through objections and conflict. These tools can be applied to increase the effectiveness of emails, phone calls, presentations, coaching conversations, sales conversions, project meetings and more.

Dee Clayton is a communication skills trainer and is passionate about using NLP to help develop herself and those around her. She has a multi-award winning business, Simply Amazing Training, which specialises in presentation skills training and is focussed on bringing practical business NLP to companies and professionals in a simple, effective and fun way.

Dee was the Marketing Director for the Association for NLP, is a certified Trainer of NLP and a Trainer Member of ANLP International CIC. She has delivered NLP training across the UK and taught as far as Europe and Asia.

* To become a Simply Amazing Training Licensee you will also need to take Stage 2 Licensee training. A partial rebate for Stage 1 will be offered against Stage2.
