The Workforce Trends Report - 2020

Introduction The Manufacturers Alliance and MPMA are pleased to present The Workforce Trends Survey – 2020.

This survey covers issues of critical importance to Minnesota manufacturing firms and summarizes comments from 200 companies with a combined total of over 69,900 employees. Participating firms have on average 350 employees (median 140 employees) and average annual revenue of $457.1 million (median annual revenue of $34.2 million).

A list of participating companies is included in the last section of this report.

Employee Turnover Rates In this section, participants reported information on turnover rates over the last 12 months for: 

Voluntary separations (employee makes the decision to leave the company). Involuntary separations (company asks employee to leave the company for performance or layoffs). Total turnover rates (terminations for any reason).

In general, voluntary separations were greater than involuntary separations, a pattern seen in previous years. Total turnover rates – on average across all groups – increased slightly from 2018 to 2019 (from 19.1% in 2018 to 21.0% in 2019). See the tables below for details reported by industry group and termination type.

Workforce Trends Management Practices Survey participants reported general management trends put in place over the past 12 months, under consideration for putting in place in the next 12 months, and not under consideration for implementation. The most common practices currently in place or under consideration this survey cycle reflect current and potential investments: in people (employee pay), in plants and in technology. In an indication of real foresight, given the events that have overtaken the world since this survey was conducted, “Increase use of teleconferencing, videoconferencing for meetings” and “allowing employees to work from home” are the top policy-related actions taken in 2019. The list below highlights top practices put in place in 2019 or being considered for 2020 across all practice categories.

Workforce and Automation Practices Top Recruiting Plans and Practices Participants reported up to three steps or actions that their company is taking – conventional and unconventional – to recruit in the tight labor market.

By a large margin over any other reported action, companies have made the bold move to engage their own employees in helping them overcome the recruiting obstacles presented by the tight labor market. They did this by encouraging employees to tap into their own networks to refer candidates and by offering referral bonuses to those who did so successfully. Beyond leveraging their own workers, a strategy that may pay dividends as employers try to keep these workers engaged and productive through the COVID-19 crisis, companies turned to technology (job boards and other online job posting sites), staffing agencies and school partnerships as their top three “second tier” action steps. The chart below summarizes the reported plans and practices.

Top Employee Retention Plans and Practices Participants reported up to three steps or actions that their company is taking or planning – conventional and unconventional – to retain employees.

The top reported response this year (and again by a substantial margin) is the same as we saw in last year’s survey: taking the steps to ensure that the company offers a competitive compensation program. The specifics of accomplishing this goal varied from company to company. For many, the top priority was doing the research and making the changes necessary to ensure that base salaries/wages (along with salary/wage structures) were appropriately competitive. Others focused their efforts on implementing or improving existing bonus and incentive plans – from profit sharing to retention bonuses to sales commissions. Training and development moved up the list this year (reported by more than twice as many companies in the 2020 survey as in 2019) for a strong showing as the number two action cited. Among other things, this may reflect the importance of learning and career development to millennial workers.

Top Internal Pay Equity and Pay Compression Responses Participants reported up to three steps or actions that their company is taking or planning to address internal pay equity and pay compression issues (insufficient pay differentials between new and experienced staff created when labor markets recover).

The top three responses – Salary Adjustments, External Market Review and Internal Equity Review – reflect the key elements of a comprehensive approach to pay compression. The solution starts with a market review to ensure your base pay program and structures are competitive. After updating your program and structures, you’ll want to conduct an internal review to identify inequities. Last but not least, you determine and deliver salary adjustments as necessary to address competitive or internal equity issues with individual employee pay.

Five participants reported that pay compression is not currently an issue for their company.

Top Lessons and Insights on Implementing Automation and Robotics Participants were asked to share the insights gained and lessons learned in the process of implementing automation and robotics.

42 participating firms used this question to share their status relative to automation and robotics, with 11 (26%) reporting that they haven’t yet implemented automation and robotics, 4 (10%) reporting that they are considering or planning to automate in the future and 27 (64%) reporting that they have already completed or are in the process of implementing automation and robotics.

105 participating firms shared comments on their lessons and insights relative to automation and robotics. The responses from these participants are highlighted in the chart below. The most frequently reported response was to cite specific improvements that have been realized. The most commonly cited (by 17 firms) were improvements in productivity, efficiency and accuracy. The second most commonly mentioned (by 5 firms) were improvements in quality. Other improvements mentioned include safety and reduced employee turnover.

The next largest category of responses were focused on lessons learned about the importance of planning (including contingency planning), preparation and discipline for successful implementation of automation and robotics. Among the other interesting lessons mentioned were from companies who discovered that automation improved employee engagement (“Automation is a significant employee benefit.”).

Four responding firms called out negative experiences from their experience in implementing automation and robotics. These included implementation costs that were much higher than expected, potential safety issues and product variation problems.
